En l\u00e4rande kultur \u00e4r viktigt f\u00f6r att det kan hj\u00e4lpa till att nyttja medarbetares fulla potential och p\u00e5 s\u00e5 s\u00e4tt f\u00e5 f\u00f6retaget att utvecklas. \u201cDet st\u00f6rsta drivmedlet att n\u00e5 sina aff\u00e4rsm\u00e5l beror p\u00e5 styrkan i en organisations l\u00e4rande kultur\u201d, s\u00e4ger Josh Bersin i rapporten High-Impact Learning Culture.*<\/strong><\/p>\n\n\n\n<p>Men vad \u00e4r egentligen en l\u00e4rande kultur? Jag skulle vilja ta rygg p\u00e5 tv\u00e5 olika definitioner fr\u00e5n CEB &amp; ATD* som jag summerar och \u00f6vers\u00e4tter helt fritt<\/p>\n\n\n\n<p><em>En l\u00e4rande kultur st\u00f6ttar medarbetares sj\u00e4lvst\u00e4ndiga f\u00f6rm\u00e5ga, nyfikenhet och vilja att st\u00e4ndigt s\u00f6ka, l\u00e4ra, v\u00e4xa, utf\u00f6ra och dela ny kunskap som bidrar till att f\u00f6rb\u00e4ttra individuell och organisatorisk prestation i riktning mot f\u00f6retagets aff\u00e4rsm\u00e5l.<\/em><\/p>\n\n\n\n<p>Vid det h\u00e4r laget har jag varit ute p\u00e5 en hel del uppdrag hos kunder d\u00e4r jag har hj\u00e4lpt till med att just identifiera och visualisera strategiska ramverk f\u00f6r att b\u00f6rja resan till en l\u00e4rande kultur. Som m\u00e5nga andra g\u00e5nger n\u00e4r det handlar om kultur kan det vara sv\u00e5rt att g\u00e5 fr\u00e5n att prata om det till att f\u00e5 med alla intressenter och medarbetare med p\u00e5 t\u00e5get, b\u00f6rja g\u00f6ra och f\u00e5 det att h\u00e4nda. En unders\u00f6kning visar att 98% svarar att organisationer vill utveckla en l\u00e4rande kultur, men bara 36% uppger att de har lyckats (CIPD 2020). Och det \u00c4R komplext och stort att landa vad en l\u00e4rande kultur egentligen betyder och hur det ska fungera, speciellt om du \u00e4r ett st\u00f6rre f\u00f6retag d\u00e4r m\u00e5nga \u00e4r involverade. Det kan ocks\u00e5 betyda olika saker f\u00f6r olika f\u00f6retag och organisationer.<\/p>\n\n\n\n<p><strong>Men hur ska du b\u00f6rja nysta i alla tr\u00e5dar och p\u00e5b\u00f6rja resan till en l\u00e4rande kultur? Jag t\u00e4nker det \u00e4r bra att du b\u00f6rjar med att skissa fram en dr\u00f6mbild utifr\u00e5n tre enkla \u00f6vergripande fr\u00e5gest\u00e4llningar:<\/strong><\/p>\n\n\n\n<ol class=\"wp-block-list\">\n<li>VAD \u00e4r och betyder en l\u00e4rande kultur p\u00e5 v\u00e5rt f\u00f6retag?<\/li>\n\n\n\n<li>HUR ska jag som medarbetare uppleva kulturen och l\u00e4randet?<\/li>\n\n\n\n<li>VAR (i vilka kanaler och p\u00e5 vilka arenor, fysiskt\/digitalt, enskilt\/med andra) kan jag som medarbetare l\u00e4ra och \u201dleva\u201d den l\u00e4rande kulturen?<\/li>\n<\/ol>\n\n\n\n<p><strong>3 verktyg att utg\u00e5 ifr\u00e5n<\/strong> Det \u00e4r ett par verktyg som jag tycker fungerar v\u00e4ldigt bra f\u00f6r att b\u00f6rja kartl\u00e4gga en organisations existerande l\u00e4rande och nul\u00e4ge. Dessa kan du sedan utg\u00e5 ifr\u00e5n f\u00f6r att b\u00f6rja identifiera och konkretisera n\u00e5gra av de f\u00f6r\u00e4ndringar du beh\u00f6ver starta f\u00f6r att g\u00f6ra verklighet av din dr\u00f6mbild. Det l\u00f6ser s\u00e5klart inte allt, men det \u00e4r en bra b\u00f6rjan f\u00f6r att komma i g\u00e5ng.<\/p>\n\n\n\n<p><strong>1. Medarbetarupplevelse<\/strong><\/p>\n\n\n\n<p>Samla interna intressenter inom l\u00e4rande och utveckling, kultur, v\u00e4rderingar och medarbetarupplevelse. Rita upp medarbetarens resa fr\u00e5n start till kontinuerligt l\u00e4rande och reflektera \u00f6ppet tillsammans. Hur h\u00e4nger resan ihop? Vad h\u00e4nder p\u00e5 v\u00e4gen? Vart befinner sig medarbetaren i olika steg? Vilka arenor f\u00f6r l\u00e4rande finns idag? Vem ansvarar f\u00f6r vad? Hur st\u00f6ttar vi medarbetaren p\u00e5 v\u00e4gen? Det ger er en bra f\u00f6rsta bild som ni kan arbeta vidare p\u00e5. Reflektera \u00f6ver vad ni beh\u00f6ver f\u00f6rb\u00e4ttra, vad ni ska beh\u00e5lla eller ta bort. Ta med flera perspektiv \u2013 upplevelse, teknik, m\u00e5l, st\u00f6d och inneh\u00e5ll. Hur kan ni tillsammans skapa en r\u00f6d tr\u00e5d och en bra medarbetarupplevelse hela v\u00e4gen?<\/p>\n\n\n\n<p><strong>2. Ekosystem f\u00f6r l\u00e4rande<\/strong><\/p>\n\n\n\n<p>Ett ekosystem f\u00f6r l\u00e4rande \u00e4r ett sorts holistiskt och strategiskt ramverk f\u00f6r allt l\u00e4rande som sker inom en organisation. Antingen kan du bara utg\u00e5 fr\u00e5n VAR ni l\u00e4r er eller anv\u00e4nda modellen f\u00f6r att diskutera VAR\/HUR\/VAD ni l\u00e4r er. Det finns flera varianter, teorier och metoder f\u00f6r ekosystem inom l\u00e4rande, bl.a. Jane Hart* och andra fokuserar mest p\u00e5 olika verktyg. Jag tycker om att t\u00e4nka lite l\u00e4ngre och anv\u00e4nder ofta modellen i tre steg.<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Definiera f\u00f6rst olika kanaler och arenor ni l\u00e4r er p\u00e5 i dag som t. ex. digitalt, fysiskt eller i arbetet.<\/li>\n\n\n\n<li>Fyll sedan p\u00e5 med fler kanaler och arenor ni beh\u00f6ver l\u00e4gga till f\u00f6r att n\u00e5 upp till dr\u00f6mbilden.<\/li>\n\n\n\n<li>N\u00e4sta steg \u00e4r att identifiera vad och hur \u2013 men ocks\u00e5 vad ni beh\u00f6ver g\u00f6ra f\u00f6r att fylla kanalerna och arenorna med kunskap. Om ni t. ex. har Office Teams\/SharePoint som en kanal \u2013 hur ska ni arbeta med l\u00e4rande d\u00e4r? Vilka metoder ska ni anv\u00e4nda? Hur ser planen ut f\u00f6r kurering av inneh\u00e5ll?<\/li>\n<\/ul>\n\n\n\n<p><strong>3. Kultur till beteende<\/strong><\/p>\n\n\n\n<p>Utg\u00e5 fr\u00e5n er definition av vad en l\u00e4rande kultur \u00e4r f\u00f6r er och bryt ner det till konkreta beteenden ni vill f\u00e5 till hos alla medarbetare. Beteenden som ofta kopplas till l\u00e4rande kultur kan vara psykologisk trygghet, l\u00e4rande varje dag, erfarenhetsutbyte och \u00f6ppenhet m. fl. B\u00f6rja konkretisera hur ni kan st\u00f6tta dessa beteenden hela v\u00e4gen under medarbetarresan f\u00f6r att f\u00e5 dem att h\u00e4nda. Fundera ocks\u00e5 \u00f6ver vilka verktyg ni kan ge era ledare f\u00f6r att de ska kunna m\u00f6jligg\u00f6ra \u00f6nskade beteenden och unders\u00f6k vilka processer, strukturer och vardagliga aktiviteter ni kan st\u00f6tta f\u00f6r att skapa m\u00f6jligheter till l\u00e4rande.<\/p>\n\n\n\n<p>Det \u00e4r ocks\u00e5 s\u00e5klart viktigt att fr\u00e5n b\u00f6rjan och hela v\u00e4gen linjera l\u00e4rande kulturen med f\u00f6retagets aff\u00e4rsm\u00e5l. S\u00e4kerst\u00e4ll att framf\u00f6r allt kommunikationen, inneh\u00e5ll och kunskap synkas med den aktuella aff\u00e4rsplanen, strategi och v\u00e4rderingar.
