Medarbetarresan \u00e4r aff\u00e4rskritisk och kr\u00e4ver ansvar, helhetssyn och samarbete.<\/strong><\/p><p>I jobbannonsen l\u00e5ter allt r\u00e4tt. Under intervjun f\u00f6rst\u00e4rks bilden. Kanske finns till och med en genomt\u00e4nkt onboarding och ett schema f\u00f6r de f\u00f6rsta veckorna. Det f\u00f6rsta intrycket \u00e4r starkt och motivationen \u00e4r h\u00f6g.<\/p><p>Den f\u00f6rsta m\u00e5naden g\u00e5r, och den d\u00e4r regelbundna m\u00f6tena med n\u00e4rmaste chef blir aldrig av. Det kommer ingen inbjudan till st\u00e5ende m\u00f6ten med kunskapsdelning i teamet, och kollegan som skulle vara handledare har fullt upp. HR h\u00e4nvisar stolt till intran\u00e4tet \u2013 allt du beh\u00f6ver veta finns d\u00e4r. Informationen d\u00e4r \u00e4r omfattande men det \u00e4r sv\u00e5rt att hitta det du letar efter.<\/p><p>Varf\u00f6r h\u00e5ller s\u00e4llan visionen om en lyckad anst\u00e4llning? Oftast handlar det om glapp: mellan l\u00f6fte och leverans, mellan funktioner, mellan m\u00e4nniska och system.<\/p><h2><strong>Varf\u00f6r \u00e4r det s\u00e5 sv\u00e5rt att f\u00e5 ihop en fungerande medarbetarresa \u2013 fr\u00e5n f\u00f6rsta kontakt till sista arbetsdag?<\/strong><\/h2><p>Medarbetarupplevelsen varierar ofta stort. Vissa delar av resan \u00e4r p\u00e5 plats, medan andra saknas eller brister. Punktinsatser kan ha gjorts f\u00f6r att \u00f6ka attraktionskraften, men det finns inget tydligt \u201cefter onboarding\u201d. Eller s\u00e5 saknas preboarding och onboarding helt, medan anst\u00e4llningstiden i \u00f6vrigt \u00e4r mer strukturerad.<\/p><p>N\u00e4r bara delar av resan \u00e4r designade uppst\u00e5r friktion. Upplevelsen blir oj\u00e4mn, personberoende och sv\u00e5r att lita p\u00e5.<\/p><p>Det finns n\u00e5gra \u00e5terkommande omr\u00e5den d\u00e4r det ofta brister:<\/p><p><strong>Luckor i medarbetarresan.<\/strong> Inte hela resan \u00e4r medr\u00e4knad, vissa delar \u00e4r plats medan andra inte. Det finns en onboarding men ingen offboarding. E-learning och en utvecklingsplan, men ingen som f\u00f6ljer upp.<\/p><p><strong>Bristande interna samarbeten.<\/strong> Alla n\u00f6dv\u00e4ndiga funktioner \u00e4r inte involverade, eller kommer in f\u00f6r sent i processen. HR kan inte b\u00e4ra medarbetarresan ensam.<\/p><p><strong>Plattformar och system \u00e4r inte lierade,<\/strong> det finns f\u00f6r m\u00e5nga olika, anv\u00e4nds inte eller \u00e4r obekanta f\u00f6r m\u00e5nga. Varum\u00e4rket f\u00f6ljer inte med hela v\u00e4gen. Allt det h\u00e4r skapar en tekniskt r\u00f6rig upplevelse.<\/p><p><strong>Tomma l\u00f6ften.<\/strong> Det som kommuniceras i jobbannonsen, uttrycks i en jobbintervju eller i f\u00f6rsta m\u00f6tet med chefen infrias inte i praktiken.<\/p><p><strong>Oj\u00e4mlika f\u00f6ruts\u00e4ttningar f\u00f6r l\u00e4rande och st\u00f6d.<\/strong> M\u00f6jligheten till kontinuerligt l\u00e4rande, st\u00f6d och n\u00e4rvarande ledarskap skiljer sig \u00e5t mellan avdelningar och chefer.<\/p><p><strong>Bristande kontinuitet i utveckling och feedback.<\/strong> Utveckling sker i punktinsatser &#8211; en \u00e5rlig workshop eller ett utvecklingssamtal inf\u00f6r l\u00f6nerevision &#8211; men utan l\u00f6pande dialog, coachning eller \u00e5terkoppling.<\/p><h2><strong>Riskerna med att missa delar av medarbetarresan<\/strong><\/h2><p>N\u00e4r viktiga delar av medarbetarresan saknas uppst\u00e5r tydliga risker.<\/p><p>Organisationer kan f\u00e5 sv\u00e5rt att attrahera r\u00e4tt kompetens om rekryteringsprocessen \u00e4r otydlig eller varum\u00e4rket inte upplevs som p\u00e5litligt. Infrias inte de l\u00f6ften som ges tidigt i resan riskerar f\u00f6rtroendet att raseras \u2013 vilket ofta leder till minskat engagemang, l\u00e5g motivation och kortare anst\u00e4llningar. Studier visar att 38% l\u00e4mnar redan f\u00f6rsta \u00e5ret, ofta kopplat till bristande introduktion och otydliga f\u00f6rv\u00e4ntningar (Work Institute, 2020). Samtidigt uppskattas kostnaden f\u00f6r att ers\u00e4tta en medarbetare ofta till 50\u201375 % av en \u00e5rsl\u00f6n, n\u00e4r allt r\u00e4knas in (SHRM, 2017; Gallup, 2019).<\/p><p>Bristande m\u00f6jligheter till utveckling, kontinuerlig feedback, uppskattning och tydlig kommunikation kan skapa missn\u00f6je som p\u00e5verkar b\u00e5de prestation och relationer. I f\u00f6rl\u00e4ngningen kan det leda till psykologisk otrygghet, oh\u00e4lsa, sjukskrivningar och upps\u00e4gningar \u2013 samt medarbetare som talar illa om organisationen. Forskning visar att faktorer som organisatoriskt st\u00f6d, m\u00f6jlighet till utveckling och tydlig \u00e5terkoppling har stark koppling till b\u00e5de arbetsengagemang, v\u00e4lbefinnande och organisatoriska resultat (MYNAK, 2023).<\/p><h2><strong>N\u00e4r hela resan h\u00e4nger ihop h\u00e4nder n\u00e5got annat<\/strong><\/h2><p>N\u00e4r organisationer lyckas h\u00e5lla ihop hela medarbetarresan f\u00f6r\u00e4ndras dynamiken.<\/p><p>Medarbetare k\u00e4nner trygghet, f\u00f6rst\u00e5r sammanhanget och ser en tydlig riktning. L\u00e4rande och utveckling blir en naturlig del av vardagen. Tekniken st\u00f6djer i st\u00e4llet f\u00f6r att st\u00f6ra. L\u00f6ften infrias och tillit byggs. Varum\u00e4rket h\u00e4nger ihop hela v\u00e4gen &#8211; visuellt, tonalitetsm\u00e4ssigt och budskap.<\/p><p>Det skapar engagemang, motivation, stolthet och en mer balanserad och v\u00e4lm\u00e5ende medarbetare. Effekterna m\u00e4rks snabbt \u00e4ven p\u00e5 organisationsniv\u00e5: b\u00e4ttre samarbeten, h\u00f6gre innovationskraft, l\u00e4gre personaloms\u00e4ttning och f\u00e4rre sjukskrivningar. Och inte minst \u2013 ambassad\u00f6rer som st\u00e4rker b\u00e5de aff\u00e4r och rekrytering. Det h\u00e4r ger resultat p\u00e5 sista raden, vilket kan s\u00e4gas f\u00f6rst\u00e4rker b\u00e5de strategi och aff\u00e4r.<\/p><h2><strong>Vad f\u00e5r vi d\u00e5 inte missa i v\u00e5r jakt efter v\u00e4lsmord medarbetarresa?<\/strong><\/h2><p>En fungerande medarbetarresa kr\u00e4ver en tydlig \u00f6vergripande strategi som omfattar hela anst\u00e4llningen \u2013 och som konkretiseras i vardagen.
